The need for developing leadership skills has arisen from a comprehensive cultural assessment. Adena Health, as a growing organization, chose to evaluate its existing culture with the help of a third-party organization. This evaluation revealed a clear necessity for improving leadership capabilities. During interviews, employees described the culture at Adena Health as one characterized by fear and exclusivity, with a strong emphasis on hierarchical leadership. As a result, employees expressed their concerns and discomfort, leading to a significant turnover among top-level leadership. Acknowledging this critical issue, Adena Health has recognized the importance of enhancing the soft skills of its leaders and establishing a set of accepted behavioral standards.
Currently, Adena Health offers a new leader orientation that primarily focuses on tasks, lacking an emphasis on leadership skills from an employee relations perspective. Leaders who seek development are often directed to external e-learning programs, typically at their own expense. Recently, the Human Resources department has engaged an executive coach, who is now part of the organizational development team and has begun coaching at the executive level.
Adena’s leadership development initiative will consist of mandatory classes organized into cohorts by the Human Resources team. The program, named Adena Leadership Core, will include four classes: “Culture Transformation and Change,” “Crucial Conversations” (sourced from Crucial Learning), “Leading Self and Emotional Intelligence (EQ),” and “Leader as Coach.” Each class will cover essential core competencies.
This module explores the significant influence that leadership has on organizational culture, including employee engagement, work environment, atmosphere, and overall company success. Leaders will examine various organizational change models and strategies to navigate them effectively, fostering resilience and effective communication to inspire teams and overcome resistance.
Crucial conversations refer to critical moments characterized by high stakes, differing opinions, and strong emotions. These discussions can be transformative, affecting outcomes in projects, teamwork, safety, diversity, engagement, and relationships. Leaders will learn a framework for managing these challenging dialogues.
This experiential course encourages leaders to develop emotional intelligence within collaborative peer groups, promoting self-awareness and a commitment to personal growth. Through introspection, leaders will cultivate composure, initiative, and respect for diversity.
Through group discussions and practical exercises, leaders will understand the essence of coaching and its application, refining skills in focused and global listening, impactful questioning, and effective feedback delivery.
Evaluating the success of the development program is essential. Employee development initiatives temporarily divert employees from their regular tasks, which may affect short-term productivity. Establishing mechanisms to measure progress and reflection will help justify future development efforts. Additionally, if leaders do not demonstrate the desired progress, additional support or role reassignment within the organization may be necessary.
Adena will assess the success of the program using the following metrics, while recognizing the potential individual benefits or challenges experienced by leaders:
Leadership development for virtual teams presents unique challenges. While the curriculum remains relevant, adaptations are necessary to address the specific needs and challenges faced by virtual teams. Incorporating features such as breakout rooms, chat functionalities, and other interactive tools is crucial to engage adult learners in a virtual environment.
The need for leadership development at Adena Health is emphasized by the necessity to foster a culture of growth and adaptability. By implementing the Adena Leadership Core program, Adena Health aims to equip its leaders with the essential skills and competencies required to navigate challenges and drive organizational success.
